Here’s the problem. Companies license SuccessFactors a module or two at a time and add the rest over years, so no two instances look alike, and the consultants who build them end up specializing the same way. Someone with six years in Employee Central may never have opened a merit worksheet in Compensation. Ask them to, and you’ll find out in week two.
So we start with your instance. Not the job description. Which modules are live, which are mid-project, and who runs payroll today? Those three answers usually name the consultant before anyone writes a posting.

Which SuccessFactors Consultant Does Your Req Describe?
Most reqs we see ask for a SuccessFactors consultant and then list eight modules. Nobody’s deep in all eight. The people worth hiring cluster into five families, and each one recruits from a different pool. SAP even certifies them one module at a time.

- Talent and pay decisions
- Performance and Goals, Compensation, Succession and Development. Review forms, calibration, merit and bonus cycles.
- Learning
- Curricula, assignments and completion records, which carry real audit weight in regulated industries.
- Payroll
- Employee Central Payroll. Gross to net, tax and the engine underneath it, a different skill set that the next section takes apart.
Integration runs across all five. Employee data has to reach S/4HANA, benefits carriers, time clocks or an outside payroll provider, and the person who builds those feeds is usually an integration specialist, not a module consultant.

Read the bottom deck first. A strong Employee Central Payroll consultant almost always learned payroll on premise, configuring schemas and rules in SAP HCM, and cloud work doesn’t teach that. SAP counts more than 2,000 companies on Employee Central Payroll against more than 10,000 SuccessFactors customers, so the pool of people who have run it is smaller too. It’s why our SAP recruiters call the U.S. payroll bench the thinnest one they work.
Now find the gold in the top deck. A merit increase approved in Compensation still has to replicate cleanly before it reaches a pay stub. When it doesn’t, the Compensation consultant says the data went out, the payroll consultant says it never arrived, and the ticket sits on the orange line for a week while somebody’s paycheck stays wrong.
That seam is what we screen hardest for, and it’s getting busier. SAP plans to move existing Employee Central Payroll customers onto HCM for SAP S/4HANA by the end of 2029, and it is retiring basic authentication on the connections between Employee Central and payroll. People who’ve worked both sides of it? Rare.

Screen for the Variance They Chased Down
Every payroll go-live runs the new system beside the old one for a few pay cycles, then compares the results employee by employee and wage type by wage type until every difference has a reason. People who did that work remember specific variances. People who watched it from a steering committee remember the project plan.

- What did you change in the schema or the rules to fix it, and who signed off?
- A merit increase shows in Compensation but not on the pay stub. Where do you look first?
- Which state or local tax setup gave you the most grief?
- What does your Payroll Control Center flag on a normal run, and who clears it?
Employee Central candidates get a different test. We ask them to walk through a permission role they built and the population it targets, because a vague answer there is how salary data ends up visible to the wrong managers. We don’t pass vague.

Who Owns the SuccessFactors Release Once the Partner Leaves?
SAP updates SuccessFactors twice a year, and each release reaches your preview instance about a month before production. The second-half 2026 release lands in preview on October 12.

Some changes switch themselves on. Others wait for an admin. Either way, somebody on your side has to test your business rules, permission roles, forms and integrations against the preview instance before the release reaches production and employees start filing tickets about it.
Colin Boothe, CIO at ERP consultancy Foretopia, prices this work openly for NetSuite, which also releases twice a year. His firm budgets about 120 hours a year, roughly $31,000, to keep one validated NetSuite integration validated across releases, with a regression set run against the release preview every cycle and the results written up to the standard an auditor expects. When a release does break something, the fix goes through change control like any other change.
A permanent obligation rather than a project task.
SuccessFactors isn’t NetSuite. The arithmetic travels anyway. Plenty of SuccessFactors budgets stop at go-live, and that’s usually the moment the release work becomes somebody’s second job.
Our answer is an owner. A direct hire or a long contract once the partner is gone, and the regression test written into the job description from day one.

Staff the Wave, the Handoff or the Long Haul
Implementation work comes in waves. A contract SuccessFactors consultant covers a module rollout, a Compensation cycle build or a release that broke a business rule, then rolls off when the wave passes and the internal team takes the system back. Plenty of experienced consultants work exactly this way, which keeps these searches quick.
Contract-to-hire fits the first year after go-live, while the partner is leaving and nobody knows yet how much admin the system really needs. Real tickets answer that. Guesses don’t.
Hire permanently for ownership. A direct hire SuccessFactors lead learns your permission model, your pay rules and your release calendar, and keeps all three straight year after year as HR reorganizes, pay policies change and SAP keeps shipping releases. Contractors take it with them.
Bigger rollouts can run as a project team, as a full ERP program team with the program manager, training lead and backfill seats included, or on standard contract staffing terms. Remote works, mostly. Payroll cutover weekends don’t.

Common Questions
What does a SuccessFactors consultant do all day?
A SuccessFactors consultant configures one or more modules of SAP’s cloud HR suite so it matches how a company hires, pays, reviews and trains people. Day to day that means business rules, forms, workflows, permission roles and data loads. Most go deep in two or three modules. Rarely more.
How much does a SuccessFactors consultant cost?
$85 to $195 an hour is the 2026 contract range across our SAP searches, and senior Employee Central Payroll leads sit near the top of it. On salary, SuccessFactors and HCM functional roles tend to land closer to $120,000 in base pay than finance module specialists do. Staffing fees depend on the engagement, whether that’s a contract, a trial period before a permanent offer or a straight direct hire.
Is Employee Central Payroll really part of SuccessFactors?
Yes and no. SAP sells it as part of the SuccessFactors suite, but SAP’s own documentation says it offers the same features as its on-premise payroll. That’s why most strong ECP consultants come from an SAP HCM payroll background rather than a cloud one.
Can one consultant cover Employee Central and Recruiting?
On a smaller rollout, sometimes. The overlap is real, because Recruiting and Onboarding create the employee that Employee Central then owns. On an enterprise implementation with a hard date, though, two specialists usually cost less than one person carrying both and missing the date.
What’s a realistic timeline for a SuccessFactors search?
Fourteen days, on average, gets you a first qualified candidate on an SAP search. Employee Central and talent module searches often move faster. A senior payroll lead who has configured U.S. tax in Employee Central Payroll is the exception. Budget four to six weeks.
Do SuccessFactors consultants need SAP certification?
It helps. And it’s module specific. SAP certifies SuccessFactors consultants one module at a time, from Employee Central Core and Position Management to Compensation and Learning, and each certification is valid for 12 months unless the holder renews it with an assessment. We treat a current certification as the floor and a recent project in your module as the proof.
What happens to on-premise SAP HCM after 2027?
On enhancement packages 6, 7 and 8, SAP ERP HCM loses mainstream maintenance on December 31, 2027, and optional paid extended maintenance runs to the end of 2030. Older enhancement packages lost mainstream maintenance at the end of 2025. Companies still on it are choosing between SuccessFactors and SAP HCM for SAP S/4HANA, which SAP says stays in maintenance until 2040. Either way, they need people who understand the payroll configuration they already have.
