The Mismatch

The Req Gets Written While the Line Is Running

Steady state is the calmest a plant ever gets, and it is almost always when somebody sits down to write the automation req. The description that comes out of that hour describes a quiet job. It usually is one. Then the capital project lands.

Here is the shape we see over and over. A plant approves one automation headcount against a program that genuinely needs three or four engineers on site through about eleven weeks of commissioning, and then needs exactly one of them for the four years after that. So the search gets written for the four years, the offer goes out in month two, and the new hire spends their first quarter doing the work of a crew nobody budgeted for. Some are still there at the end of it. Plenty are not. The second search costs more than the first one did.

Both jobs are real. They are not the same job. Very few engineers want both. Our engineering staffing agency practice runs them as two searches on purpose, with the contract crew scoped to the window and the permanent engineer hired early enough to learn the system while the people who built it are still standing next to it.

The State Model

Packaging and process teams already share a vocabulary for this. PackML, adopted by ISA as TR88.00.02, names the states a machine moves through so two vendors’ equipment reports the same thing to the same historian. It borrows well for hiring. The states where the lamp is lit are the ones that cost real money, and they are the ones nobody staffed for.

The equipment is on the pad and no product has ever moved through it

Factory acceptance is signed, the logic exists, and none of it has met a real bottle yet. What you need here is somebody who has stood up another company’s machine before, which is a genuinely different skill from running one afterward. Different people, usually. It is also short work. Pretending otherwise is how a plant ends up hiring a permanent engineer to do nine weeks of integration.

The window a plant will hand you is usually four hours, and it starts at two in the morning. I/O checks, loop tuning, safety validation and the first real product runs all have to fit inside it. Demand here is a curve with a peak rather than a plateau. Then it stops. Contract is the honest answer.

Continuous improvement, small logic revisions, alarm rationalisation, and the slow work of making next quarter’s changeover shorter than this quarter’s. Direct hire, without question. Start that search during commissioning. Not after, because the handover document you would otherwise rely on has never once been worth what somebody standing on the floor is worth.

Who on your team actually wants the changeover? Planned maintenance windows and the shutdown that every plant schedules and no job posting mentions both land here. The engineer who is good in this state reads logic they did not write, at an hour they did not choose, with the plant manager standing behind them. That is a temperament more than a skill set. No certification exists for it.

“It does it maybe twice a shift and never when you are watching.” We hear some version of that sentence a lot, usually from somebody who has already tried the obvious things. Whoever changed the logic last left no note. People who are genuinely good at this are rare enough that a maintenance manager can name them without pausing, and they are almost never on the market for long. When the call comes at two in the afternoon about a line down since Friday, this is the seat.

We Ask What the Rollback Plan Was

Anyone can describe a migration that went well. Everyone has one. Ask instead what they were going to do if the new program misbehaved, and the answer sorts the room in about twenty seconds.

People who have actually cut over live logic have a rollback story, and they tell it in a particular way. They know how long the restore took. They know whether the backup was current, because once in their career it wasn’t. They will usually mention how many minutes they had before the plant manager started asking questions, and they say it with the flatness of somebody remembering rather than imagining. Engineers who have only ever worked greenfield give you a process answer instead, and it is a perfectly good process answer. It just describes a plan rather than a night. Big difference.

Most of ours come out of food and beverage, pharma and medical device, automotive, semiconductor capital equipment and warehouse automation, and the industry moves a shortlist about as much as the shape does.

One engineer who will own this equipment for years. Slowest of the three to fill, and the one where retention is the whole point.

Undocumented logic, a platform nobody else on site reads, a line running on borrowed time. Urgent, and usually written up as the wrong role.

The supply picture is worth reading carefully. O*NET OnLine puts electrical engineers, SOC 17-2071.00, at a 2025 median of $120,630 with roughly 11,700 openings a year through 2034 and growth above average. The technologist and technician code that has always fed this work, SOC 17-3023.00, sits at $78,190 and is growing at one to two percent. Barely growing at all. Meanwhile, industrial machinery mechanics, SOC 49-9041.00, carry about 45,700 openings a year of their own. The maintenance techs plants have always promoted into automation are getting hired away faster than the feeder code is growing, which is why the internal move you were quietly counting on stops being available. Check that assumption.

Thirty minutes on the equipment, the project calendar, and where the line is now against where it has to be. A good share of reqs change shape in this call. Nobody has objected yet.

Day 1–3

We settle the things that kill searches in week five

Control platform, the shift and shutdown pattern, on-call, whether the site is regulated, and whether the band survives contact with the plants inside commuting distance of yours. All five, up front. Finding any one of those late is what turns a four-week search into a five-month one.

Week 1–2

We work a network rather than a job board

Automation engineers worth hiring are employed, busy, and not reading postings. Twenty years on one desk means most first calls go to people we already know. Some of them we placed.

Common Questions

What does an automation engineer staffing agency do that a general recruiter can’t?

It establishes which machine state you are hiring for before it sources anybody, then works a standing network of employed automation engineers instead of a job board. That is most of the distance between a four-week search and a five-month one. A strong generalist can run this play. Some do. What they usually do not have is twenty years of plant relationships already sitting in somebody’s phone, or the vocabulary to tell a genuine Studio 5000 engineer from somebody who once watched one over a colleague’s shoulder. The second thing matters more than people expect, because the résumé reads identically either way, and the difference only surfaces on a call where somebody has to describe a tag structure they built.

How fast can you get automation engineers on site for a commissioning window?

Two to four weeks to a shortlist for contract commissioning work, and quicker where the platform is common and the site sits near a manufacturing corridor. Travel-ready contract engineers move faster than permanent hires because they are used to a start date that shifts. What actually decides your timeline is not us. It is how early you call, and equipment ship dates are known months before anyone rings a recruiter. Call earlier.

Do you place automation engineers on contract or only direct hire?

Both, and on most capital projects we run the two in parallel. Contract covers the commissioning peak and ends when the line runs. Direct hire covers the seat that owns the equipment afterward. Two searches, one project. Running them together is how the permanent engineer arrives while the startup crew is still on the floor, which is worth considerably more than any handover document you will ever be handed.

Is this the same as test automation staffing?

No, and it is the most common mix-up on this term. This page is industrial automation, so PLCs, HMIs, SCADA, safety functions and physical production equipment on a plant floor. If automation means Selenium, Cypress or Playwright suites in your shop, you want test automation engineer staffing instead. It is the same word. The desks share nothing else.

We already have a controls engineer. Do we need an automation engineer too?

Often not, and anybody telling you otherwise should explain the scope first. The titles overlap heavily, with controls work sitting nearer the panel and automation work stretching upward into SCADA, historians and the data that has to leave the floor. What decides it is whether that upward layer is somebody’s job today. If your line data stops at the HMI and finance wants it in a report, you have a second seat. That is the test. Which control platforms do the engineers you place actually work in?

Mostly Rockwell and Siemens, with Beckhoff, Mitsubishi, Omron and Schneider showing up wherever the equipment came from a particular OEM. Above the controller we place people across FactoryTalk View, WinCC, Ignition and AVEVA, plus the OPC UA plumbing between the floor and everything above it. IEC 61131-3 means the languages travel between vendors. The tooling, the tag model and the diagnostic habits do not. That gap is real ramp time. Budget for it.

Can automation engineers work remotely?

Program development, documentation and some support travel fine. Commissioning, I/O checks, safety validation and anything with a meter in your hand do not, so writing the role as fully remote costs you candidates at offer stage. Hybrid with the plant inside driving distance is where nearly all of our clients land. A handful tried fully remote controls work in 2023 and have quietly walked it back since. Write it as hybrid.
